企业新生代员工使命效价形成机制--情感事件理论视角

摘要:新生代员工逐渐成为推动经济发展、技术创新和组织变革的生力军。在环境变革中,华为的青年员工表现出强烈的斗志和使命担当。因此,基于华为公司的公开资料,运用文献分析、案例研究方法,揭示了环境变革背景下企业员工使命效价的形成机制。研究发现:①环境变革对企业员工的使命效价具有直接的影响作用;②组织共情中介环境变革与使命效价,在复杂模糊多变的市场环境下,共情发挥中介作用,激发员工工作热情,增强了员工自我认同感与职业目标。③儒家文化调节环境变革与组织共情,激发员工的集体主义与危机意识,进而正向影响员工使命效价。研究旨在将环境、团队和员工个体等多维层面因素纳入使命效价形成机制理论的同时,还具有激发员工使命意识、提升企业环境变革能力的实践价值。

formation mechanism of mission valence for new generation employees in enterprises: a perspective from affective events theory
abstract:the new generation of employees is increasingly becoming a pivotal force in driving economic growth, technological innovation, and organizational transformation. in the face of environmental changes, young employees at huawei exhibit a strong sense of mission and responsibility. utilizing publicly available information from huawei, this study employs literature analysis and case study methods to explore the formation mechanism of mission valence among enterprise employees under environmental changes. the findings are as follows: (1) environmental changes directly influence the mission valence of enterprise employees; (2) organizational empathy mediates the relationship between environmental changes and mission valence, serving as a catalyst in complex and volatile market environments to boost employees\' work enthusiasm and enhance their self-identity and career goals; (3) confucian culture moderates the relationship between environmental changes and organizational empathy, fostering a sense of collectivism and crisis awareness among employees, which in turn positively impacts their mission valence. this study aims to integrate multi-dimensional factors such as the environment, team, and individual employees into the theoretical framework of mission valence formation. additionally, it offers practical value by stimulating employees\' sense of mission and enhancing enterprises\' adaptability to environmental changes.
